چکیده

هدف: هدف از این پژوهش بررسی اثر شفافیت سازمانی بر دوسوتوانی سازمانی با میانجی مستندسازی تجربیات و سینرژی سرمایه انسانی در ادارات ورزش و جوانان استان تهران بود.

روش‌شناسی: روش تحقیق از نوع توصیفی- همبستگی می‌باشد. جامعه آماری را تمامی کارکنان ادارات ورزش و جوانان استان تهران تشکیل می‌دادند. نمونه‌ آماری به تعداد قابل کفایت برای آزمون مدل در نرم‌افزار اسمارت پی‌ال‌اس به روش تصادفی-طبقه‌ای انتخاب شد (172 نفر). ابزار پژوهش، پرسشنامه‌ای شامل 40 سوال برای چهار متغیر (و 9 بُعد آن‌ها) در مقیاس 5 گزینه لیکرت بود. اعتبارسنجی پژوهش با استفاده از روش روایی محتوایی (11 صاحب‌نظر)، پایایی (آلفای کرونباخ) و روایی سازه (برازش مدل) ارزیابی و تأیید گردید.

یافته‌ها: نتایج نشان داد که شفافیت سازمانی اثر مستقیم و معنی‌داری بر مستندسازی تجربیات، سینرژی کارکنان و دوسوتوانی سازمانی دارد (به ترتیب با ضرایب 71/0، 46/0 و 72/0). آزمون روابط غیرمستقیم نشان داد که اثر شفافیت سازمانی بر دوسوتوانی سازمانی از مسیر هر دو میانجی مستندسازی تجربیات (43/0) و سینرژی کارکنان (36/0) معنی‌دار است.

نتیجه‌گیری: براساس نتایج، اثر میانجی مستندسازی تجربیات از سینرژی کارکنان بیشتر بود. همچنین اثر مستقیم شفافیت سازمانی بر دوسوتوانی سازمانی از اثر غیرمستقیم بیشتر مشاهده شد. بنابراین شفافیت سازمانی هر چند اثر قابل توجهی بر دوسوتوانی سازمانی دارد اما این اثر با مداخله دو متغیر میانجی بیشتر می‌شود. از این رو ارتقای شفافیت سازمانی ادارات ورزش و جوانان وقتی می‌توان به عملکرد بالاتری منجر شود که با سیستم مدیریت منابع انسانی تلفیق شود.
