چکیده

هدف: هدف از تحقیق حاضر طراحی الگوی توسعه جذابیت سازمانی برای حضور منابع انسانی نخبه در ادارات ورزش و جوانان بود. روش‌شناسی: روش تحقیق حاضر، با رویکرد کیفی به روش داده بنیاد (مدل سیستماتیک اشتراوس و کوربین) است که ازنظر هدف بنیادی و ازنظر جمع‌آوری داده‌ها به‌صورت میدانی انجام گرفت. جامعه آماری تحقیق حاضر، شامل نخبگان دانشگاهی در حوزه مدیریت منابع انسانی و مدیریت ورزشی (سابقه انجام حداقل دو پژوهش در زمینه موضوع پژوهش)، نخبگان ورزشی شامل مدال‌آوران ورزشی زن و مرد (با تحصیلات حداقل کاردانی) و مدیران وزارت ورزش و جوانان کشور می‌باشد که به روش نمونه‌گیری هدفمند انتخاب‌شده‌اند (22 نفر). تجزیه‌وتحلیل داده‌ها جهت کدگذاری باز، محوری و گزینشی از رویکرد کیفی گراندد تئوری استفاده شد و با تحلیل مصاحبه‌ها، کدگذاری باز انجام گرفت.

یافته‌ها: الگوی توسعه جذابیت سازمانی برای حضور نخبگان در ادارات ورزش و جوانان، متأثر از شرایط علی (مسئولیت اجتماعی، فاکتورهای سازمانی، شهرت سازمانی، منابع انسانی و فاکتورهای اخلاقی) است و با در نظر گرفتن راهبردهای استخراجی (ارتباطات/ مدیریتی / مالی) که متأثر از شرایط زمینه‌ای (فرهنگ سازمان، ویژگی‌های محیط کار و فناوری) و شرایط مداخله‌گر (قوانین و مقررات، اقتصادی و آمادگی نخبگان ورزشی) می‌باشد، می‌توان شاهد ظهور پیامدهایی نظیر بهبود شهرت سازمانی، بهره‌وری، کیفیت کاری، دستیابی به اهداف سازمانی، مشارکت بیشتر ورزشکاران، رضایت و وفاداری شغلی و بروز رفتارهای شهروندی سازمانی بود.
