چکیده

هدف: هدف از انجام این پژوهش، مطالعه اثرمهارت مربیگری مدیران بر درگیرشدن در شغل کارکنان ادارات ورزش و جوانان با نقش میانجی بازآفرینی شغلی بود.
روش‌شناسی: این پژوهش کاربردی بوده و با استفاده از روش تحقیق پیمایشی اجرا شد. کلیه کارکنان ادارات ورزش و جوانان استان گلستان تشکیل‌دهنده جامعه آماری این پژوهش بودند (230 نفر). با استفاده از فرمول کوکران حجم نمونه پژوهش 145 کارمند برآورد گردید و انتخاب آن‌ها به شیوه تصادفی خوشه‌ای انجام شد. ابزار گردآوری داده‌های پژوهش شامل پرسش‌نامه‌های درگیرشدن در شغل (شاک و همکاران، 2016)، مهارت مربیگری مدیران (هان،  2016) و بازآفرینی شغلی (سورا و همکاران، 2018) بود. روایی پرسش‌نامه‌ها توسط پنج دکترای مدیریت ورزشی تأیید شد و در یک مطالعه مقدماتی، نتایج آزمون آلفای کرونباخ نشان داد، پایایی پرسش‌نامه‌های مورد استفاده قابل قبول می‌باشند. تحلیل داده‌های گردآوری شده به شکل توصیفی (میانگین و انحراف استاندارد) و استنباطی (مدل‌سازی معادلات ساختاری) انجام گردید.
یافته‌ها: نتایج مشخص نمود، مهارت مربیگری مدیران اثر مثبت و معنی‌داری بر درگیرشدن در شغل کارکنان ادارات ورزش و جوانان دارد. همچنین نتایج پژوهش نشان داد، اثر مهارت مربیگری مدیران بر بازآفرینی شغلی کارکنان ادارات ورزش و جوانان مثبت و معنی‌دار است. در نهایت، اثر مهارت مربیگری مدیران بر درگیرشدن در شغل کارکنان ادارات ورزش و جوانان با نقش میانجی بازآفرینی شغلی تأیید گردید.
نتیجه‌گیری: با توجه به یافته‌های این پژوهش می‌توان چنین نتیجه‌گیری کرد که مدیران ادارات ورزش و جوانان با استفاده از مهارت مربیگری و توسعه قابلیت بازآفرینی کارکنان در شغل خود می‌توانند موجب افزایش درگیرشدن آن‌ها در شغل خود شوند؛ بنابراین قرار دادن برنامه‌های مرتبط با مربیگری در برنامه‌های توسعه مدیریت منابع انسانی ادارات ورزش و جوانان پیشنهاد می‌شود.
