چکیده

هدف: رفتارهای انحرافی کارکنان مانند قلدری در محیط کار، پیامدهای منفی زیادی برای کارکنان، گروه‌ها و سازمان‌ها دارد؛ لذا هدف پژوهش حاضر، بررسی نقش رهبری خدمتگزار و رهبری طنین‌انداز جهت کاهش قلدری درک شده کارکنان با توجه به اثر شفقت سازمانی و باورهای بدبینی اجتماعی کارکنان در اداره کل ورزش و جوانان استان یزد بود.
روش‌شناسی: پژوهش حاضر از نظر هدف، کاربردی و از نظر نحوه گردآوری داده‌ها از نوع توصیفی ـ پیمایشی بود. جامعه‌ آماری پژوهش حاضر، کلیه‌ کارکنان اداره کل ورزش و جوانان استان یزد (150 نفر) که حجم نمونه‌ 110 نفر به روش تصادفی ساده با فرمول کوکران انتخاب شد. ابزار گردآوری داده‌ها، پرسشنامه‌های استاندارد شامل پرسشنامه رهبری خدمتگزار و باورهای بدبینی اجتماعی کارکنان احمد و همکاران (2022)؛ پرسشنامه رهبری طنین‌انداز علی و کاشیف (2020)؛ پرسشنامه شفقت سازمانی کان (2022) و پرسشنامه قلدری درک شده کارکنان لو و همکاران (2022) بود. برای سنجیدن روایی از شاخص‌های بارعاملی، روایی همگرا و واگرا استفاده شد و پایایی ابزار پژوهش نیز به دو روش آلفای کرونباخ و پایایی ترکیبی مورد بررسی قرار گرفت. روش تحلیل مورد استفاده در این پژوهش، تکنیک مدل‌یابی معادلات ساختاری بود.
یافته‌ها: یافته‌های پژوهش نشان داد، شفقت سازمانی در تاثیر سبک رهبری خدمتگزار بر قلدری در محیط کار نقش میانجی داشت، همچنین شفقت سازمانی در تاثیر سبک رهبری طنین‌انداز بر قلدری در محیط کار نقش میانجی داشت، اما باورهای بدبینی اجتماعی کارکنان در تاثیر شفقت سازمانی بر قلدری در محیط کار نقش تعدیل‌گر نداشت.
نتیجه‌گیری: با توجه به نتایج پژوهش می‌توان با رویکرد اخلاقیات تجاری مثبت مانند سبک رهبری خدمتگزار، سبک رهبری طنین‌انداز و شفقت سازمانی، پیامدهای قلدری در محیط کار را کاهش داد.
