چکیده

هدف: مدیران اخلاقی تأثیر به‌سزایی در عملیاتی کردن بهینه برنامه‌های آموزشی مدارس و دستیابی به اهداف آموزشی سازمان خود ایفا می‌کنند؛ لذا هدف از تحقیق حاضر مطالعه تأثیر رهبری اخلاقی مدیران مدارس در تسهیم دانش معلمان تربیت‌بدنی بر اساس نقش واسطه‌ای مالکیت روانشناختی بود.
روش‌شناسی: این تحقیق با استفاده از روش پژوهش پیمایشی اجرا گردید. جامعه آماری شامل کلیه معلمان تربیت‌‌بدنی استان گلستان بود (686 معلم) که از بین آن‌ها تعداد 247 نفر به روش نمونه‌گیری تصادفی طبقه‌ای انتخاب شدند. ابزار پژوهش شامل پرسش‌نامه‌های رهبری اخلاقی براون و همکاران (2005)، مالکیت روانشناختی آوی و همکاران (2008) و تسهیم دانش پارک و لی (2013) بود که روایی این پرسش‌نامه‌ها توسط پنج متخصص مدیریت ورزشی بررسی شد و پایایی آن‌ها در یک مطالعه مقدماتی تأیید گردید. تحلیل داده‌ها در دو بخش توصیفی و استنباطی (مدل‌سازی معادلات ساختاری) انجام شد.
یافته‌ها: نتایج تحلیل مسیر الگوی پژوهش نشان داد که رهبری اخلاقی مدیران مدارس اثر مستقیم و معنی‌داری بر مالکیت روانشناختی و تسهیم دانش معلمان تربیت‌بدنی دارد؛ همچنین نقش مستقیم و معنی‌دار متغیر میانجی مالکیت روانشناختی در رابطه با اثرگذاری رهبری اخلاقی مدیران بر تسهیم دانش تأیید گردید.
نتیجه‌گیری: بنابراین به سیاست‌گذاران نظام آموزشی کشور پیشنهاد می‌شود که با به کارگیری مدیران متعهد به مشخصات اخلاقی علاوه بر این‌که بستر لازم برای دانش‌افزایی معلمان از طریق تسهیم دانش را فراهم می‌نمایند، می‌توانند با توانمندسازی روانشناختی منابع انسانی فضای تعاملی داوطلبانه‌ای را در راستای بهینه‌سازی برنامه‌های آموزشی و موفقیت دانش‌آموزان فراهم نمایند.
