چکیده
هدف این پژوهش تحلیل تفاوتهای ارزشهای کاری در نسل های مختلف نیروی انسانی در ورزش اصفهان بود.
این تحقیق بهصورت کیفی و با استراتژی گراندد تئوری و رویکرد ساخت گرای چارمز، انجام شد. جامعه پژوهش شامل 15 نفر از متخصصان منابع انسانی شامل مدیران و معاونین اداره کل ورزش و جوانان، مدیران هیات های ورزشی، و اعضای هیات علمی دانشگاه های استان اصفهان بود که بهصورت هدفمند انتخاب شدند. دادهها از طریق مصاحبههای نیمهساختاریافته تا حد اشباع نظری جمعآوری و در سه مرحله شامل کدگذاری اولیه، متمرکز، محوری تحلیل شدند.
بعد از کدگذاری، 203 کد اولیه، 32 کد متمرکز و 12 کد محوری شناسایی شد. نتایج نشان داد که تفاوتهای نسلی در نیروی انسانی ورزش اصفهان در محورهایی نظیر سرمایه انسانی، جامعه شناختی، سطح دانش، سبک رهبری، مهارت، روان شناختی، ماهیت زندگی و کار، دیدگاه سیاسی، اقتصادی، فرهنگ سازمانی، نگرش قانونی و آموزشی تأثیرات قابلتوجهی دارند. نسلهای قدیمیتر به امنیت شغلی، تعهد و وفاداری تأکید دارند، در حالی که نسلهای جدیدتر به انعطافپذیری، کار تیمی و بهرهگیری از فناوریهای نوین تمایل بیشتری دارند. این تفاوتها میتوانند چالشها و فرصتهایی برای مدیریت منابع انسانی ایجاد کنند.
این پژوهش نشان داد که تطبیق سیاستهای مدیریتی با نیازها و ویژگیهای نسلی میتواند به بهبود تعاملات، کاهش تعارضات و ارتقاء بهرهوری در سازمانهای ورزشی منجر شود. پیشنهاد میشود مدیران از مدل ارائهشده برای طراحی برنامههای آموزشی، سیاستهای انگیزشی و تقویت تعاملات میاننسلی بهرهگیرند. این تحقیق بهدلیل محدودیت جامعه پژوهش و روش کیفی، پیشنهاداتی برای گسترش و تعمیمپذیری در تحقیقات آتی ارائه میدهد.
