چکیده

هدف: هدف از تحقیق حاضر، طراحی الگوی تعویق بازنشستگی کارکنان در سازمان‌های ورزشی بود.
روش­شناسی: روش تحقیق حاضر، با رویکرد کیفی به روش داده بنیاد بود که از نظر هدف بنیادی و از نظر جمع‌آوری داده­ها به‌صورت میدانی انجام گرفت. جامعه آماری تحقیق حاضر، شامل کلیه صاحب‌نظران و متخصصان در حوزه مدیریت سازمان، اساتید مدیریت ورزشی و مدیران سازمان‌های ورزشی، وزارت ورزش و جوانان و ادارات ورزش و جوانان باسابقه شغلی بالای 25 سال و دارای مقاله، کتاب، پژوهش، تدریس در زمینه پژوهش حاضر و همچنین مدیران سازمان‌های مرتبط با صندوق بازنشستگی است که به روش نمونه‌گیری هدفمند انتخاب‌شده‌اند و انجام مصاحبه تا رسیدن به اشباع نظری ادامه یافت (17 نفر). برای تجزیه‌وتحلیل داده‌ها از کدگذاری باز، محوری و گزینشی با رویکرد کیفی داده‌بنیاد استفاده شد.
یافته ­ها: الگوی تعویق بازنشستگی کارکنان در سازمان‌های ورزشی، متأثر از شرایط علی (ویژگی‌های فردی، ویژگی­های شخصیتی، ویژگی­های شغلی و خانوادگی) و با در نظر گرفتن راهبردهای استخراجی (انگیزشی و شغلی) که متأثر از شرایط زمینه‌ای (مدیریتی، فرهنگ‌سازمانی و قوانین سازمانی) و شرایط مداخله‌گر (اقتصادی، سلامتی، بیکاری، چالش‌های شغلی) است، می­تواند منجر به پیامدهای روانی و حرفه­ای گردد.
نتیجه ­گیری: با توجه به یافته‌های تحقیق، پیشنهاد می‌شود، سازمان‌های ورزشی برنامه‌های انگیزشی و ارتقاء شغلی برای کارکنان باتجربه تدوین کنند و با بازنگری در قوانین سازمانی و فرهنگ‌سازی مناسب، شرایط بهتری برای تداوم فعالیت این کارکنان فراهم آورند؛ همچنین، فراهم‌سازی تسهیلات و حمایت‌های بهداشتی و روانی برای کارکنان مسن‌تر می‌تواند انگیزه ادامه فعالیت آن‌ها را افزایش دهد.
